To mark the occasion, we asked Cameron McDonald, Partner at Amrop Rosin, to talk about what it takes for founders to build executive-ready leadership teams, when to make the leap from "doers" to C-suite hires, and why Calgary is emerging as a hub for top-tier entrepreneurial talent.

What drives Amrop's commitment to supporting startups and scale-ups, and how does your team approach helping founders transition from early-stage hustle to building structured executive teams?

We're a founder-led firm that has been part of Calgary's business community for more than 17 years. Throughout that time, we've believed that helping entrepreneurs build successful companies doesn't just benefit those businesses, but it strengthens our broader community as well.

  1. Leadership Needs Evolve as Fast as the Business 

We've had the opportunity to work alongside many outstanding organizations across Western Canada as they've grown and evolved. Calgary has no shortage of entrepreneurs with exceptional ideas. What we've learned, however, is that the leadership needs of a business evolve just as quickly as the business itself. The skills that get a company from zero to ten employees aren't necessarily the same skills that take it through the next stage of growth. That's where we can add value.

  1. More Than Recruiting - Building the Right Team 

Our role isn't simply to recruit executives. It's to understand where the founder wants to take the business and help build the leadership team that can get them there. We spend time understanding the founder's vision, the culture they've built, and where the business is heading. From there, we help identify leaders who bring complementary strengths, can introduce greater structure, build processes and systems, and develop teams without losing the entrepreneurial spirit that made the company successful in the first place.

One thing we've observed over the years is that founders often know something has changed before they know exactly what leadership they need next. Sometimes the conversation isn't about who to hire today but more so it's about what leadership capabilities the business will need two or three years from now. Those are often the decisions that have the biggest impact on long-term success.

For a scaling company, when is the right time to shift from hiring "doers" to bringing in seasoned, C-suite leadership? What are the common pitfalls founders face during this transition?

There's rarely a perfect moment, but one of the biggest indicators is when founders find themselves spending more time running the business than growing it. If every important decision still has to go through one or two people, the business eventually becomes the bottleneck.

  1. Waiting too long.

One of the most common mistakes is waiting too long. Founders often believe they need to reach a specific revenue milestone before investing in experienced leadership, when in reality, bringing in the right executive is often what enables that next stage of growth.

  1. Hiring on résumé alone.

The other challenge is hiring solely based on an impressive résumé. Experience certainly matters, but in a growth company, adaptability, humility, and the ability to make good decisions without all of the information are equally important. Someone who has only operated in a large corporate environment may struggle if they aren't comfortable rolling up their sleeves and building alongside the team.

What Great Scale-Up Executives Have in Common 

The best executives in a scale-up aren't just leaders but are also builders. They're comfortable creating structure where none exists, developing people, and helping founders scale without losing the culture or entrepreneurial mindset that made the business successful in the first place.

From your perspective as talent and leadership experts, what makes Calgary an exciting place for high-growth companies right now, and how do you see the city evolving as a hub for top-tier entrepreneurial talent?

Over the last little while, Calgary has quietly built one of Canada's most collaborative innovation ecosystems. We're seeing more venture investment, stronger support organizations, and founders who are building globally competitive companies right here in Alberta.

A Genuine Willingness to Collaborate 

What makes Calgary unique is that it combines entrepreneurialism with practical business discipline. Many founders and executives have experience building businesses in industries like energy, agriculture, manufacturing, and finance, and they're now applying that expertise to other industries including technology, AI, life sciences, and clean technology.

Perhaps most importantly, we're seeing a genuine willingness to collaborate. Organizations like Platform Calgary, Alberta Innovates, our post-secondary institutions, investors, and private industry are increasingly working together to create an environment where founders can access capital, customers, mentorship, and talent.

Beyond Startups: Calgary Companies Are Scaling and Competing Globally

What's particularly encouraging is that we're no longer just talking about startups. We're seeing companies scale, attract experienced executives, and compete internationally while remaining headquartered in Calgary. From our perspective, we're also seeing more senior leaders choosing to make Calgary home, and more organizations from outside Alberta recognizing the business-friendly environment and a market where great talent can be found. 

That's a very positive sign for the future of our ecosystem.

Why was partnering with Platform Calgary a natural fit for Amrop, and how does this collaboration help build a stronger, executive-ready innovation community locally?

Platform Calgary exists to help founders build successful companies, and our role is helping those companies build great leadership teams. Those objectives are naturally aligned.

As companies grow, leadership becomes one of the biggest determinants of success. Founders often reach a point where they need experienced executives, strategic advisors, or board members who have navigated similar growth journeys before.

By partnering with Platform Calgary, we're able to engage with companies earlier, provide perspective on leadership planning and help founders think proactively about building organizations that are well positioned for growth. The earlier those conversations happen, the more deliberate founders can be about building leadership teams that evolve with the business, rather than scrambling to solve leadership gaps after they've become constraints.

What is one piece of advice you would share with a founder preparing their company for its next major phase of growth?

Don't wait until growth forces your hand. The best founders recognize that scaling isn't about doing more themselves, instead it's about surrounding themselves with people whose strengths complement their own. 

Be intentional about culture. Strategy can change but culture becomes much harder to change as organizations grow. If you hire leaders who align with your values, embrace your vision, and bring strengths that complement your own, you'll build an organization that's capable of sustaining growth well beyond the founder's direct involvement.

The strongest founders we have worked with understand that their role changes as the business grows. Early on, success comes from doing everything yourself. Later, it comes from building a leadership team that's capable of doing things just as well (or even better) than you can. That's often what separates companies that grow from companies that truly scale.
